Where Employee Self-Management Performance Comes from?-Testing a Moderated Mediation Model

  • 摘要:以10家高新技术企业的研发部门380对直接上司和下属的配对问卷为样本,采用条件过程建模构造了一个被调节的中介模型。研究结果显示:(1)服务型领导对员工自我管理绩效有显著正影响;(2)工作倦怠在服务型领导与员工自我管理绩效间起部分中介作用;(3)领导政治技能则调节了服务型领导与员工工作倦怠之间的关系。当领导政治技能较高时,服务型领导能显著降低员工工作倦怠感;而当领导政治技能较低时,服务型领导对员工工作倦怠感的负向影响不显著。
